Abstract [sv]

Tidigare forskning har fokuserat på användningen av personlighetstester som ett verktyg i rekryteringsprocessen och undersökt dess relevans i detta sammanhang. Dock tyder tolkningen av tidigare forskning på att det finns en brist på tillräcklig forskning om användningen av personlighetstester i en offentlig verksamhet. Med bakgrund av detta har syftet med denna studie varit att undersöka upplevelserna av personlighetstester hos både rekryterare och arbetssökande, samtidigt som vi har velat undersöka relevansen av testerna i rekryteringsprocessen. För att uppnå detta syfte genomfördes en kvalitativ intervjustudie med första linjes chefer och Hr-specialister inom en offentlig verksamhet.

Resultatet av studien visade att personlighetstester är ett användbart verktyg i rekryteringsprocessen inom verksamheten, men att personlighetstesterna även borde ta hänsyntill kandidater som simulerar sina svar samt att det är viktigt att använda en personlighetstest som är validitetskapande. Rekryterarna upplevde att personlighetstesterna gav en mer objektiv bedömning jämfört med endast baserat på traditionella intervjuer och Cv: n. En viktig observation som framkom i studien var att en del arbetssökande försökte simulera eller framställa sig själva mer positivt genom att anpassa sina svar i personlighetstesterna. Detta indikerade behovet av att vara medveten om möjligheten att svar kan vara manipulerade, och betonade vikten av att använda trovärdiga och validerade personlighetstester. Genom att använda pålitliga tester kan rekryterare minska risken för att få felaktig information och fatta mer välgrundade beslut.

Abstract [en]

Previous research has focused on the use of personality tests as a tool in the recruitment process and examined their relevance in this context. However, the interpretation of previous research suggests a lack of sufficient research on the use of personality tests in a public organization. With this background, the purpose of this study has been to investigate the experiences of personality tests among both recruiters and job seekers, while also examining the relevance of the tests in the recruitment process. To achieve this purpose, a qualitative interview study was conducted with first-line managers and HR-specialists in a public organization.

The results of the study showed that personality tests are a useful tool in the recruitment process within the organization, but that consideration should also be given to candidates who simulate their answers, and it is important to use a personality test that provides credibility. Recruiters perceived that personality tests provided a more objective assessment compared to relying solely on traditional interviews and resumes. An important observation that emerged in the study was that some job seekers attempted to simulate or present themselves more positively by adjusting their answers in the personality tests. This indicated the need to be aware of the possibility of manipulated answers and emphasized the importance of using credible and validated personality tests. By using reliable tests, recruiters can reduce the risk of obtaining inaccurate information and make more well-founded decisions.
