Abstract [en]

Artificial intelligence (AI) has in a short period of time become an increasingly important part of the recruitment process and is today used to streamline tasks such as CV screening, advertisement creation, selection, and candidate communication. At the same time that AI creates new opportunities, it also raises questions regarding how it affects the human aspect of recruitment work. The purpose of this study is to gain a deeper understanding of how recruiters within recruitment agencies experience the use of artificial intelligence in the recruitment process. The study is guided by two research questions: how recruiters describe the use of AI in the recruitment process and the motives behind this use, as well as what opportunities and challenges recruiters experience with AI. The study is based on a qualitative method in which eight semi-structured interviews were conducted with respondents from three different recruitment agencies. The material was analyzed thematically through an abductive approach, where the JD-R model served as a theoretical framework. The results show that the use of AI varies between different recruitment agencies as well as between individual recruiters. The opportunities identified include increased efficiency, cost and time savings, increased motivation, faster candidate communication, and more consistent assessments. At the same time, challenges emerge such as increased workload and decreased motivation. Challenges are also identified in relation to technical limitations, the risk of candidates being excluded due to CV-format and language barriers, as well as reduced human interaction in the process. In conclusion, the study shows that AI in the recruitment process should not be understood solely as an opportunity or a challenge. Instead, its impact depends on how AI is used within recruitment agencies and in relation to recruiters´ scope of action.

Artificiell intelligens (AI) har på kort tid blivit en allt större del av rekryteringsprocessen och används idag för att effektivisera arbetsuppgifter såsom CV-screening, annonsering, urval och kandidatkontakt. Samtidigt som AI skapar nya möjligheter väcker den även frågor kring hur den påverkar den mänskliga delen av rekryteringsarbetet. Syftet med studien är att få en djupare förståelse för hur rekryterare inom rekryteringsbolag upplever användningen av artificiell intelligens i rekryteringsprocessen. Studien har utgått från två frågeställningar: hur rekryterare beskriver användningen av AI i rekryteringsprocessen och motiven bakom denna användning, samt vilka möjligheter och utmaningar rekryterare upplever med AI. Studien bygger på en kvalitativ metod där åtta semistrukturerade intervjuer genomfördes med respondenter från tre olika rekryteringsbolag. Materialet analyserades tematiskt genom en deduktiv-induktiv ansats, där JD-R modellen utgjorde ett teoretiskt stöd. Resultaten visar att användningen av AI varierar mellan olika rekryteringsbolag samt mellan enskilda rekryterare. De möjligheter som identifieras är effektivisering, kostnad- och tidsbesparing, ökad motivation, snabbare kandidatkontakt och mer enhetliga bedömningar. Samtidigt framkommer utmaningar som arbetsbelastning och minskad motivation. Utmaningar framkommer även i relation till tekniska begränsningar, risk för bortsållning av kandidater på grund av CV-format och språkbarriärer, samt en minskad mänsklig interaktion i processen. Sammanfattningsvis visar studien att AI i rekryteringsprocessen inte bör förstås enbart som en möjlighet eller utmaning. I stället beror dess påverkan på hur AI används i rekryteringsbolagen och i relation till rekryterares handlingsutrymme.
