Women's path to CEO position : A study on factors affecting the underrepresentation of women in CEO positions in companies listed on the Stockholm Stock Exchange's Small, Mid or Large Cap list (English)
Abstract [en]

The purpose of this study is to investigate the factors that influence the underrepresentation of women in CEO positions. This study focuses on how companies on the Stockholm Stock Exchange motivate CEO positions and the reason that leads to a new CEO. Previous studies lack research on the factors that affect the underrepresentation of women in appointed CEO positions and how women, despite these factors, are appointed as CEO in male-dominated positions.

The purpose of the study has been studied through qualitative and quantitative methods. We have collected data through both qualitative and quantitative methods and compiled them into statistics.

Empirical evidence shows that the main factors affecting the underrepresentation of women in CEO positions are the effect of the glass ceiling, the glass cliff phenomenon and that women do not have the same qualifications and experience as men. It has also emerged that both women and men believe that women do not have the same conditions to be appointed to the CEO position as they are considered to have the greatest responsibility regarding family life, which leads to less time for major commitments such as the appointment of CEO is considered to be. The study also shows that management teams in companies that are mainly made up of men have difficulty accepting that a woman is appointed to a leading position as she does not belong to the same social network, and that the men cannot identify or reflect themselves in a woman in the same way as a man. It is common for the person who is in a leading position to choose to hire people who are similar to themselves as it is most convenient and secure.

In the study, it appears that companies tend to hire more men than women and that most internal recruitment takes place. As the companies have the most men in leading positions, the outcome is that a man is appointed through promotion. The most common CEO change is man to man. Women are mainly recruited externally for the CEO position. It also appears that the most common reason why CEO changes occur is when the appointed CEO takes on another internal role within the company. The study also reveals that some of the companies have tendencies to use the glass cliff and glass ceiling phenomenon.The conclusion of the study shows that the companies only indicate what experience the person they have chosen to hire has that is appreciated by the company. What the company describes as valuing according to press releases is previous experience, often of a CEO position in another company, and the person's qualities in terms of leadership style. They do not state that the employee's gender is important.

Another conclusion in our study is that women and men do not have the same conditions to become CEO based on our compiled statistics. Our statistics show the actual choice that the company has made. It shows that women are underrepresented compared to the number of companies that chose to hire a man as a new CEO in the company.

Abstract [sv]

Syftet med denna studie är att undersöka de faktorer som påverkar kvinnors underrepresentation vid vd-tillsättningar. Denna studie fokuserar på hur bolag på Stockholmsbörsen motiverar vd-tillsättningar samt orsaken som leder till en ny vd-tillsättning. Tidigare studier saknar forskning kring de faktorer som påverkar underrepresentationen av kvinnor i tillsatta vd-positioner och hur kvinnor trots dessa faktorer blir tillsatta som vd i mansdominerade positioner.

För att uppnå syftet med studien har både kvalitativ och kvantitativ metod använts för att samla in data och detta har sedan sammanställts till statistik.

Empirin visar att de främsta faktorerna som påverkar underrepresentationen av kvinnor i tillsatta vd-positioner är glastakets påverkan, fenomenet glass cliff och att kvinnor inte har samma meriter samt erfarenheter som män. Det har även framkommit att både kvinnor och män anser att kvinnor inte har samma förutsättningar att bli tillsatta i vd-position. Detta då kvinnor anses ha det största ansvaret gällande familjelivet vilket leder till mindre tid för stora åtaganden som tillsättning av vd innebär. I studien framkommer det även att ledningsgrupper i företag som främst består av män har svårt att acceptera att en kvinna blir tillsatt i en ledande position då hon inte tillhör samma sociala nätverk. Männen har även svårt att identifiera eller spegla sig i en kvinna på samma sätt som en man. Det är vanligt att den person som är i ledande position väljer att anställa personer som liknar den själv då det är mest bekvämt och tryggt.

I studien framkommer det att företagen tenderar att anställa fler män än kvinnor och att det sker flest interna rekryteringar. Då företagen har flest män i ledande positioner blir utfallet att en man blir tillsatt genom befordran. Det vanligaste vd-bytet är man till man. Kvinnor rekryteras främst externt till vd-positionen. Det framkommer även att den vanligaste orsaken till att vd-byten uppstår är då tillsatt vd får annan intern roll inom bolaget. I studien framkommer det även att ett antal bolag har tendenser till användning av fenomenen glass cliff och glass ceiling.

Det företaget beskriver att de värdesätter enligt pressmeddelanden är tidigare erfarenhet, ofta av en vd-position i ett annat företag och personens egenskaper när det gäller ledarstil. De uttalar sig inte om att könet den anställda har är av betydelse.

I studien framkommer det även att kvinnor och män inte har samma förutsättningar att bli vd utifrån vår sammanställda statistik. Vår statistik visar det faktiska valet som företaget har gjort. Det visar att kvinnor är underrepresenterade jämfört med antalet företag som valt att anställa en man till ny vd i företaget.
