Abstract [en]

This thesis investigates the sociological consequences of return-to-office (RTO) policies following extended periods of remote and hybrid work arrangements triggered by the COVID19 pandemic. As organizations shift from flexibility back toward traditional office-based structures, new tensions emerge between institutional expectations and employee preferences.Using a quantitative survey of 70 office-based employees in the Czech Republic, this study examines how RTO transitions impact individuals’ experiences of autonomy, identity, and value alignment, three interrelated dimensions of contemporary labor that are central to wellbeing, motivation, and belonging.

Key findings from the study reveal that a reduction in perceived autonomy, especially over where and when work is carried out, is significantly correlated with an increased sense of pressure to conform to organizational RTO mandates. Furthermore, value misalignment between employees and employers, particularly regarding flexibility and work-life balance, is associated with decreased emotional well-being and increased resistance to returning to the office. Notably, the strongest correlation identified in the data links identity coherence with emotional balance, emphasizing the stabilizing effects of authenticity and self-consistency in a workplace context.
