Abstract [sv]

I denna studie undersöks lektorers arbetsmiljö vid en svensk högskola, med fokus på arbetsbelastning, den akademiska dubbelrollen samt de normer och strukturer som präglar yrkesvardagen. Studien bygger på kvalitativa intervjuer med åtta lektorer och analyseras genom Job Demands–Resources-modellen (JD-R) och Self Determination Theory (SDT). Resultaten visar att lektorer ofta navigerar i en komplex och gränslös arbetssituation där undervisning och forskning konkurrerar om tid, resurser och erkännande. Arbetsbelastningen präglas av osynliga uppgifter, otydliga prioriteringar och en tyst kultur av självuppoffring, medan status och karriärmöjligheter främst knyts till forskningsmeriter. Samtidigt framhålls professionell frihet, kollegialt stöd och intellektuell stimulans som viktiga resurser som bidrar till motivation och arbetsglädje. Studien bidrar till en fördjupad förståelse för de psykosociala och organisatoriska faktorer som påverkar lektorers arbetsmiljö och ger underlag för fortsatt forskning och utvecklingsarbete inom akademin.

Abstract [en]

This study explores the work environment of university lecturers at a Swedish higher education institution, focusing on workload, the academic dual role, and the norms and structures shaping their professional environment. The study is based on qualitative interviews with eight lecturers and is analyzed through the frameworks of the Job Demands–Resources (JD-R) model and Self-Determination Theory (SDT). The findings reveal a complex and boundaryless work situation where teaching and research often compete for time, resources, and recognition. The workload is characterized by invisible tasks, unclear priorities, and a silent culture of self-sacrifice, while academic status and career opportunities are primarily linked to research achievements. At the same time, professional freedom, collegial support, and intellectual stimulation are highlighted as key resources contributing to motivation and job satisfaction. This study contributes to a deeper understanding of the psychosocial and organizational factors affecting lecturers' working conditions and provides a foundation for further research and development in higher education.
