Abstract [sv]

Syftet med denna kandidatuppsats var att fördjupa förståelsen för kvinnors upplevelser av jämställdhet i en organisation som utmärker sig genom sitt framgångsrika jämställdhetsarbete. Studien utgick från frågeställningen: Hur ka norganisatoriska och sociala faktorer forma kvinnors upplevelser av jämställdhet? För att besvara frågeställningen valdes en kvalitativ metod med empirisk fenomenologisk ansats, där nio semistrukturerade intervjuer genomfördes med kvinnliga medarbetare. Analysen gjordes med tematisk metod.

Resultatet visar att kvinnornas upplevelser i huvudsak är positiva, präglade av en inkluderande organisationskultur och ett tydligt ledningsengagemang i jämställdhetsfrågor. Faktorer som mentorskapsprogram och god representation av kvinnor i ledande positioner lyfts som viktiga bidrag till denna upplevelse. Samtidigt synliggörs kvarvarande könsstereotyper och antaganden, både från omgivningen och i viss mån inom organisationen. Även moderskap och uppfostran framkommer som betydelsefulla teman, där det förstnämnda inte upplevs som ett hinder i samma utsträckning som tidigare forskning ofta visar.

Studien belyser vikten av konkreta jämställdhetsåtgärder och en aktiv organisationskultur, men också behovet av fortsatt reflektion kring djupt rotade normer och strukturer. Genom att kombinera ett inkluderande synsätt med riktade insatser kan organisationer skapa förutsättningar för ökad jämställdhet och minskad reproduktion av könsstereotyper

Abstract [en]

The purpose of this Bachelor´s thesis was to deepen the understanding of women’s experiences of gender equality in an organization that is distinguished by its successful gender equality work. The study was based on the question: How can organizational and social factors shape women´s experience of gender equality? To answer the question a qualitative method with an empirical phenomenological approach was chosen. Nine semi structured interviews were conducted with female employees. The Analysis was done using a thematic method.

The results show that women’s experiences are mainly positive, characterized by an inclusive organizational culture and a clear management commitment to gender equality issues. Factors such as mentorship programs and good representation of women in leadership positions are highlighted as important contributions to this experience. At the same time, remaining gender stereotypes and assumptions are made visible, both from the environment and to some extent within the organization. Motherhood and (upbringing) also emerge as significant themes.Where the former is not experienced as an obstacle to the same extent as previous research often shows. 

The study highlights the importance of concrete gender equality measures and an active organizational culture, but also the need for continued reflection on deeply rooted norms and structures interventions. By combining an inclusive approach with targeted interventions, organizations can create the conditions for increased gender equality and reduced reproduction of stereotypes.
