Det moderna arbetslivet ställer höga krav på chefer samtidigt som deras egen arbetsmiljö sällan uppmärksammas. Denna studie undersöker om och hur arbetsmiljöfaktorer enligt krav-kontroll-stödmodellen påverkar psykologisk trygghet bland chefer. Syftet var att testa sambandet mellan upplevda krav, kontroll och stöd i arbetet och chefernas psykologiska trygghet inom hotell- och restaurangbranschen. Studien genomfördes som en kvantitativ enkätundersökning bland 37 chefer inom en privatägd företagsgrupp verksam inom restaurang, hotell och eventservice (svarsfrekvens 54%). Psykologisk trygghet mättes med Edmondsons validerade skala, medan krav, kontroll och stöd mättes med ett urval från den svenska versionen av Demand-Control-Support Questionnaire. Resultatet visade höga medelvärden för psykologisk trygghet (5,94), kontroll (5,88) och stöd (6,23) på en sjugradig skala. Multipel regressionsanalys visade samband i förväntad riktning - negativt för krav och positivt för kontroll och stöd - men inga statistiskt signifikanta resultat (p = 0,63). Modellen förklarade endast 10% av variationen i psykologisk trygghet. Studien utgör ett av de första empiriskt test av sambandet mellan krav-kontroll-stödmodellen och psykologisk trygghet hos chefer. Trots icke-signifikanta resultat bidrar den med nya insikter om chefernas arbetsmiljö och öppnar för fortsatt forskning inom detta tidigare outforskade område.

Abstract [en]

Modern working life places high demands on managers while their own work environment is rarely examined. This study investigates whether and how work environment factors according to the Job Demand-Control-Support model affect psychological safety among managers. The aim was to test the relationship between perceived demands, control and support at work and managers' psychological safety within the hotel and restaurant industry. The study was conducted as a quantitative survey among 37 managers within a privately-owned company group operating in restaurant, hotel and event services (response rate 54%). Psychological safety was measured using Edmondson's validated scale, while demands, control and support were measured using a selection from the Swedish version of the Demand-Control-Support Questionnaire. Results showed high mean values for psychological safety (5.94), control (5.88) and support (6.23) on a seven-point scale. Multiple regression analysis showed relationships in the expected direction negative for demands and positive for control and support but no statistically significant results (p = 0.63). The model explained only 10% of the variation in psychological safety. The study constitutes a first empirical test of the relationship between the Job Demand-Control-Support model and psychological safety among managers. Despite non-significant results, it contributes new insights into managers' work environment and opens for continued research within this previously unexplored area.
