Abstract [sv]

Tidigare forskning visar att det finns skillnader gällande arbetsmoral mellan olika generationer. Detta skapar utmaningar för organisationer och ledare i att motivera och behålla individer från olika generationsgrupper. Syftet med denna kandidatuppsats var att undersöka hur chefer på olika nivåer från den civila och militära verksamheten inom Försvarsmakten upplever och beskriver arbetsmoral utifrån ett generationsperspektiv samt vilken betydelse deras förhållningssätt kan ha för organisationskulturen. Resultatet har genererats av semistrukturerade intervjuer med åtta chefer inom Försvarsmaktens civila och militära verksamhet. 

Studiens resultat visar att arbetsmoralen innebär ansvarstagande, lagarbete, kommunikation och inställning till uppgiften. Generationsskillnader i arbetsmoralen yttrade sig genom yngre individers efterfrågan av delaktighet och utveckling medan äldre individer betonar plikt och öppenhet. Ledarskapet identifierades som en central roll i att forma, förstärka och vidmakthålla arbetsmoralen hos underställda. Försvarsmaktens hierarkiska organisationsstruktur uppfattades som en utmaning med hänsyn till yngre generationers behov av engagemang och flexibilitet. Däremot ansågs team building och förståelse förvarandra som viktiga verktyg för att skapa en stark organisationskultur.

Abstract [en]

Previous research shows that there are differences in work ethics among various generations. This creates challenges for organisations and leaders to motivate and retain individuals from different generational groups. The purpose of this bachelor thesis is to examine how managers at various levels from civil and military operations within Försvarsmakten (Sweden’s National Defence Force) experience and describe work ethic through a generational perspective and what significance their approach can have for the organisational culture. The results was generated through semi-structured interviews with eight managers within Försvarsmakten´s civil and military operations. The results show that work ethics means taking responsibility, teamwork, communication and a stance to the job assignment. Generational diffrences in work ethic is manifested in the younger generations’ search for participation and development, while older individuals emphasised duty and openness. Leadership is seen as a central role that shapes, strengthens and maintains work ethic among employees. The hierarchical organisational structure within Försvarsmakten is perceived as a challenge in regards to the younger generations need for commitment and flexibility. However, an opportunity for teambuildning and understandning each other colleauges is considered as an important tool to create organisational culture.
