Abstract [sv]

Tidigare forskning belyser de utmaningar organisationer möter i arbetet med att behålla sina medarbetare. Genom att minska uppsägningsintentioner kan verksamheter både reducera kostnader och bevara värdefull kompetens samt mänskliga resurser. Denna studie syftar till att fördjupa förståelsen för hur uppsägningsintentioner upplevs av respondenterna. Genom en lyhörd analys av deras tankar, känslor och livserfarenheter strävar vi efter att belysa hur dessa upplevelser utvecklas och samverkar för att forma deras överväganden kring att avsluta sin anställning. Målet med studien är att nå en djupare insikt i fenomenets essens och hur det manifesteras i individens vardag. Vår förhoppning är att kunna bidra till en fördjupad förståelse för hur organisationer kan arbeta proaktivt för att minimera kompetensförluster inom personalstyrkan. Åtta strategiskt utvalda respondenter har deltagit i semistrukturerade intervjuer, och empirin har sammanställts genom en reflexiv tematisk analys. Studien baseras på teorierna om psykologiskt kontrakt och psykologisk trygghet. Resultatet visar att upplevelser av brott mot psykologiskt kontrakt och låg psykologisk trygghet samverkar, vilket leder till beslut att säga upp sig. Vidare betonas samspelet mellan dessa faktorer snarare än deras enskilda effekter. 

Abstract [en]

Previous research highlights the challenges organizations face in their efforts to retain employees. By reducing resignation intentions, organizations can both lower costs and preserve valuable expertise and human resources. This study aims to deepen the understanding of how resignation intentions are experienced by respondents. Through a sensitive analysis of their thoughts, emotions, and life experiences, we seek to illuminate how these experiences develop and interact to shape their deliberations about leaving their employment. The goal of the study is to achieve a deeper insight into the essence of this phenomenon and how it manifests in individuals' daily lives. Our hope is to contribute to a more profound understanding of how organizations can proactively work to minimize competency loss within their workforce. Eight strategically selected respondents have participated in semi-structured interviews, and the empirical data has been compiled through a reflexive thematic analysis. The study is based on theories of psychological contract and psychological safety. The results indicate that experiences of psychological contract breaches and low psychological safety interact, leading to decisions to resign. Furthermore, the interplay between these factors is emphasized rather than their individual effects.
